BLOG Organisational Gazette Issue 47, July 2024 HR HR URJA UNMESA COACHING UTTHAN
EDITORIAL I would like to begin this editorial by quoting Henry Ford - “If everyone is moving forward together, then success takes care of itself.” This issue of Balmer Lawrie Organisational Gazette (BLOG) is focussed on various HR initiatives that are enabling our Businesses, both Manufacturing and Services. The HR function is collaborating and building meaningful connections with the Businesses to drive initiatives that are strengthening the organisation’s ability to drive excellence, develop leaders, build a culture of innovation, adopt new technologies and enhance employee experience. It is said that, in collaboration there is strength. In today’s highly dynamic business world faced with unprecedented challenges, it is important to innovate and adapt to stay relevant. And, when we need to innovate, we need collaboration. A McKinsey research study on how businesses can best organise for the future suggests that future-ready companies share three characteristics: they know what they are and what they stand for; they operate with a fixation on speed and simplicity; and they grow by scaling up their ability to learn and innovate. McKinsey also states that today, in business, we are witnessing technological disruptions. When technologies converge, industries transform, and work is remade. Emerging models are creative, adaptable and antifragile. Corporate purpose fuels bold business moves. ‘Labor’ becomes ‘talent’. Hierarchies become networks of teams. Competitors become ecosystem collaborators, and companies become more human: inspiring, collaborative, and bent on creating an employee experience that is meaningful and enjoyable. The role of the HR function has been one of constant evolution. Keeping up with changing workforce trends and technological disruptions is a constant challenge for Businesses. In addition, this has resulted in the HR function playing a multifaceted role in working with Businesses and gearing them for success. At Balmer Lawrie, HR is continuously partnering with the Businesses to implement initiatives like Coaching, Mentoring, Leadership Development Programs, niche Learning & Development programs, Wellness Programs etc. with the aim of prepping up the workforce to face future challenges head on. In the month of June 2024, the HR team at Balmer Lawrie organised the 63rd HR Summit for Oil & Gas PSUs, a much awaited event that brings the HR fraternity of all the Companies under Ministry of Petroleum and Natural Gas, GOI together. During the Summit, in the HR Leadership panel discussion on the theme ‘Reimagining Employee Experience in the Phygital World’, some very interesting insights came up and it is worth mentioning them here. Digital will take over the physical space and how do we strike a balance will be of concern. Lines between what is personal and what is official are getting blurred and it will be a hard challenge for the HR fraternity to keep people mentally and physically in the same space. Advantages of digital are many. Repetitive processes, jobs using hard labour will be replaced by AI, Robotics etc. Digital technologies will be invasive; offices can now be run from anywhere in the world. The COVID-19 pandemic was a turning and tipping point which led to creation of digital and phygital worlds. It led to centralisation of work and optimisation of manpower. However, the physical world enhances recognition, empathy and a sense of satisfaction and camaraderie in contributing to someone else’s work. HR must be the binding force and strike a balance. Work, workforce and workplace have been redefined. Upskilling and reskilling are the need of the hour. And last but not the least, effective engagement with every member of the workforce and moving forward together will be key to success. Balmer Lawrie witnessed Board Level and Top Management changes in June-July 2024. Mr. Adika Ratna Sekhar, Chairman & Managing Director laid down office on 30th June 2024 after a stint of over a decade in the Company. Mr. Adhip Nath Palchaudhuri formally took over as Chairman & Managing Director (C&MD) of the Company with effect from 20th July 2024. He was holding the position of C&MD (Additional Charge) from 1st July 2024. Besides his role as C&MD, he is continuing to oversee the Service Businesses as Director [Service Businesses] – Additional Charge. Mr. Romon Sebastian Louis has been re-designated as Executive Director [Logistics Infrastructure & Cold Chain] with effect from 29th July 2024. The Top Management Team witnessed the addition of Mr. Sushil Dugar, who is now COO [Logistics Services] and Mr. Siddhartha Das Barman who was elevated as Senior Vice President [HR]. Message from Mr. Adhip Nath Palchaudhuri, Chairman & Managing Director and Director [Services Businesses] – Additional Charge This is my first message as C&MD for Balmer Lawrie Organisational Gazette (BLOG) and I feel happy that we have kept the communication going be it through my quarterly message, C&MD's Listening Post or the Town Hall Meetings. The first quarter of this financial year was good, with us achieving significant business milestones. And now, as we move on in our journey of growth and transformation, it will be imperative to keep leveraging the synergy amongst our Strategic Business Units (SBUs), with the Functions enabling the Businesses to scale greater and newer heights. I am glad that this issue of BLOG is focussed on showcasing the pivotal role of HR initiatives in shaping the future of the organisation. As we continue to navigate an increasingly dynamic and competitive environment, the importance of investing in our people will be critical. The HR initiatives like coaching, mentoring, learning and development programmes, wellness activities and others are strategic enablers and are testament to our unwavering commitment to fostering a high performance culture. As a public sector enterprise, our mandate is to not only deliver exceptional services, but also build a robust, skilled and motivated workforce that will drive innovation, efficiency and growth. HR's role as a catalyst to empower every employee to realize his / her fullest potential, to foster a culture of open communication and trust, and to harness creativity and innovation is significant in realising the organisational goals. We must make all efforts to derive maximum benefits of the various programs initiated by HR. Our Coaching and Mentoring programs have been very successful, and I hope that new Balmer Lawriens are getting the necessary guidance and support to understand the organisational culture, and are equipped with the tools and confidence to tackle challenges head on. Our Learning & Development programs are tailored to meet the needs of our diverse businesses and are focussed on preparing the SBUs for the future. Various management development programs aimed at honing leadership skills have prepared employees to take on greater responsibilities. I will encourage all Managers to leverage the Reward & Recognition scheme, which is a comprehensive framework that acknowledges even small but salient contributions of employees. Employee wellness and mindfulness are critical in today’s fast-paced world. The organisation recognises the value of a healthy and balanced workforce and kudos to HR for implementing programs like yoga for all, parenting wellness workshops and self-development programs to help employees maintain both physical and mental well-being. As you are aware, we lost one of our colleagues Mr. Sundar from Logistics Services - Chennai. Please remember, the onus is on each one of us to take care of our health. Please do not ignore warning signs that could lead to serious consequences. Though HR is the custodian of the organisational culture, I believe that onus of fostering the organisational culture lies with each one of us. At Balmer Lawrie we have always nurtured an intrapreneurial culture, where employees get the opportunity to work in different SBUs and enhance their knowledge and skills. I would like to see every Balmer Lawrien take up new responsibilities, learn about new businesses, move to different SBUs, new cities / locations and promote the “organisation comes first” culture. Great companies have a high culture of accountability. High performance and accountability are some of those key factors that will drive us to our topline target of Rs. 6000 crores by 2030. HR as a discipline is evolving and we have to start prepping up for a workplace that will require collaboration between machines and human intelligence. We will not be able to maintain our leadership position in the various businesses we operate if we do not leverage new age technologies like AI, ML, IoT, Robotics etc. We have to upskill and reskill in a big way. People will continue to be at the core of business and employee engagement will be key to drive performance excellence. We have to look at innovative ways of employee engagement. I encourage all of you to embrace opportunities to enhance your skills, explore new horizons, and contribute meaningfully to the organisation. Together, let us create a workplace where every employee feels valued, supported and inspired to excel. Let's strive to be strong and more resilient to combat the future challenges while continue to pride on our rich history and legacy. My best wishes to all of you! ISSUE 47, July 2024 9
Message from Mr. Abhijit Ghosh, Director [HR & CA] Namaste! I am glad that this issue of Balmer Lawrie Organisational Gazette is featuring the various initiatives taken by HR to enable the Businesses and strengthen its inclusive role. One of the major initiatives that was recently rolled out was Utthan - the Reward & Recognition Scheme. Utthan aims at promoting a culture of appreciation and encouragement at Balmer Lawrie, where every achievement is valued and every success is applauded. The scheme encompasses recognition for Individuals and Teams. I will urge the Business / Function Heads to nominate deserving members from their respective SBUs / Functions as this will not only be a great source of motivation for the winners but also for those aspiring. Talent acquisition, development and retention is another area that we are focusing on proactively. We have tailored L&D programs meeting the needs of our diverse businesses. For example, the movie- based learning programs for Logistics Services and Travel & Vacations were very well received. The HR team is continuously innovating and collaborating with the Businesses to cater to their learning needs. Our coaching and mentoring programs for Leadership Development were immensely value adding for the Businesses. Special programs curated for Women Leadership Development are in the pipeline. We are also participating in the ‘Great Place to Work” survey and certification. Technology will play a major role in redefining work, workplace and also the workforce in the near future. We will have to grow a deeper understanding of how AI and other technologies can be leveraged to redefine the HR function including the various HR processes “with a Human face”. Developing leaders for the future, which is characterized by changes uncharted, unprecedented and unheard, is the challenge for the Present. ‘Today’ leaves us with both the potential as well as an unanswered question on how to address the holistic wellbeing of employees in the face of technological disruptions, change, human stress and burnout etc. in the changing panorama of ‘Tomorrow’ and beyond , need to be proactively addressed. In the direction of enhancing employee wellness, Corporate HR initiated the program ‘Urja’ which includes parenting wellness and yoga workshops. The role of HR will continue to evolve and remain multidimensional. We have to continuously leverage new-age technology and focus on upskilling and reskilling, employee wellness, change management, driving innovation, and leadership development. Moreover, we have to consider Humans in the organization as a ‘Source’ and not a ‘Resource’ - a change in the thought architecture. I will request the HR team to work with passion and courage and create a workplace environment where employees will embrace the ‘new’, with the passion to innovate and create while experiencing meaningfulness at work. We together will make Balmer Lawrie a Great place to work. Embracing an Inclusive approach while celebrating the spirit of New Age India, bridging the gap between past and present, honouring our legacy while pushing the boundaries of contemporary HR practices – remain our strengths and a driving energy while we ready ourselves for the future. Best wishes to all of you! Organisational Gazette 10
Tête-à-tête with Mr. Siddhartha Das Barman, Senior Vice President [HR] Tell us about your journey in Balmer Lawrie... Dil se… ‘Terrific’. When I joined in August 2007, my average tenure as an employee per employer was 1.75 years; just had around 7 years’ experience. Did not really think, I would end up serving the Company for 17 years. This organisation has continued to challenge me, I kept accepting them, sometimes I have succeeded, but I have always learnt. Often lived a day at a time, kept evolving around the cycle of challenge-success-learning and never realised when from a child on probation I have become a teen-ager in this grand old organisation. When I look back, I see a lot of mentors in Balmer Lawrie (BL), who have shaped me. Feels great to count my blessings. Just hope I shall be living up to those standards for those who have trusted their future with us and joined BL. Our organisation and its Businesses are highly diverse. What are the challenges faced by your team while dealing with this diversity? Our diversity is our blessing. I believe that the challenge arises not from diversity but from scale. We would be in a much better position to cater to the diverse needs of our personnel and businesses, provided, each of our businesses grow independently. The feasibility of becoming flexible for any organisation grows exponentially when it grows at top-line and hence, at manpower levels. It is a fact that at BL, often in HR, we are seen as trying to fit one policy to multiple businesses, operating in varied industry spaces. There is an emerging need for space / room to accommodate the diverse needs of our frontline personnel. The top of the pyramid has lesser need for flexibility in policies, compared to the bottom; this is true for both manpower and businesses. We hope, going ahead we will be doing better through adoption of technology, however the fundamental need for size and growth needs to be addressed. I strongly believe that every member of the HR team, is sensitive to the concerns of our internal customers, and we will stand up to the demands as and when they arise. We have done it; we will continue to do it. Whilst on the point of diversity, I feel compelled to highlight the unity that has helped BL during all these years. BL is one of those few corporates that can boast of continued industrial peace, our colleagues in the Union across businesses and regions have always stood by the leadership and that is remarkable. In the current business environment with unforeseen changes, HR has a significant role to play in strategically partnering with the Business. What are your thoughts on this? The reality of the day is ‘ambiguity’. Our colleagues in the SBUs are bombarded by mutating market(s). In HR we are focusing on development of Managerial and Leadership bandwidth in the Company, focusing on the need for nurturing ‘collaborative resilience’. In recent times, thanks to the support of our Chairman & Managing Director, the investment in Leadership Development, including focus on new age practices like Coaching has gone up manifold. HR is partnering with businesses to develop resilient all-weather leaders, at all levels, that’s the strategy. Other than this, the idea is to operate as a sensible, sensitive and agile team, that believes in being responsive 24X7. ISSUE 47, July 2024 11
I believe it doesn’t make sense to try and foresee ‘change’; you drive change because you have a need, don’t look for examples to follow, or grow the ability to adapt at the blink of an eye. The former is easier. How is Balmer Lawrie leveraging new age technology in HR to enable better employee engagement and business performance? HR, in Balmer Lawrie, has always embraced technology whenever opportunities arose; we should thank our predecessors and the present business leaders for this. Changes in the technology landscape impact employee experience directly; we have always received support from the SBUs and Functions in accepting such changes. The Corporate IT team has been an enabling elder-partner in this journey. The fact that HR was the first among BL fraternity to adopt Robotic Process Automation [RPA], is a matter of pride for us. Our BoTs today operate at 90 to 95% accuracy in most complex areas of recruitment. However, there are miles to go, we must find avenues to make our BoTs work hard, and find opportunities to increase horizontal deployment. I believe members of the HR Teams, in the regions, can come up with ideas in these areas. We are encouraged by the commitment shown by the Corporate IT Team, who are now exploring options of bringing in advance applications for bolstering the core HR processes of recruitment, Performance Management System (PMS) and Learning & Development (L&D). We would actively explore if processes can be AI enabled to enhance the experience of our internal stakeholder. I have personally been part of our Organisational transition from Sybase to RPA and I have realised, any effort in technology adoption becomes a success, when the team is able to create a comprehensive and deep brief on paper. We must, as a team capture our processes in complete details, and every time there is an opportunity we must also question ‘do I really need this process TODAY’. Eventually if processes do not become simpler, leaner and accurate, there is little point in talking about technology. The boon is, we have a lot of members in the function, who are young and questions status-quo; their time has come, only thing that they will have to do is stretch and get involved in such initiatives to see their dreams come true. I am hopeful the youth in HR are looking forward to such challenges. Balmer Lawrie hosted the 63rd Oil HR Summit in June 2024 at Kolkata. The HR team worked under your guidance to put up a great show. What were those key things that drove the success of the event. The 63rd Oil HR Summit brought Balmer Lawrie under spotlight. I was just another member of the team that crafted the success story. The leadership was very enabling in supporting us, and our colleagues from the Vacations vertical did a wonderful job! We succeeded because every member was looking at the whole show; I remember, there was a single plan-document and it was shared with every single member of the team, everyone knew when they were playing the leadership role. We really had what I would like to refer as ‘Shared Vision’. I really do not know, what was the recipe behind our success, but I experienced extreme commitment and ownership from every single member of the team. I remember after the final gala dinner, I was in tears, while acknowledging the contribution of the team that was working without resting. In a nutshell we succeeded, because we all saw the same dream, we all stretched, we did our jobs without judgement, we stepped in for others when they needed support. I have attended many such meets; the role of protocol officer has never been seen as something of worth, but at BL we approached it very differently and for the first time in history, the protocol officers were thanked in public by the Directors of the participating Organisation. Organisational Gazette 12
At the end, I must mention that while many of us were manging the show, some of us were holding the fort back at office. I thank them also for the success as otherwise we would not have been able to focus on the event. Your expectations from the HR team... I have none, I know I cannot influence anyone else’s behaviour. I however have tall expectations from myself. I keep thinking, what can I do, that will give a reason for others, whom I am working with, to take a step forward with me. Whenever I have tried hard enough in doing my job well, sharing with others my ‘WHY’ honestly, I have seen my colleagues making it a point to play significant roles in making projects successful. I hope, in my journey, I will be successful in knowing the expectations of the HR team members, even from those who are putting up single-person shows in remote units / branches. I hope that my senior colleagues will help me in understanding, sometimes unsaid needs of their team members. I pray, that I will be able to fulfil their expectations over a period of time. Your message for Balmer Lawriens... I believe that Balmer Lawrie is at a point of inflection; our leaders of the past have built the foundation and the Leadership of the day comes with a vision of exponential growth. Little that I know, tells me that we are looking at expansive growth in every business that we are in. This would call for a lot of collective and emotional energy. I believe that the first step always come from faith…have faith in the vision of the Board and the Chairman. Do know that, we will now embark on a ‘manthan’, have hope that you are going to a part of the next ‘Amritkal’ of Balmer Lawrie. Let us work for only one objective…our children will proudly say my parent ‘works in Balmer Lawrie’. REGIONAL HR HEADS SPEAK Ashok Kumar Gupta COO [Travel] and Regional HR Head – Northern Region You have been shouldering the responsibility of COO [Travel] other than your role of Regional HR Head in the Northern Region. James Paul Gregory Associate Vice President [HR], Regional HR – Western Region You are the Regional HR Head of the region that has key manufacturing units and contributes significantly to the topline and bottomline of the Company. Tell us about the significant HR interventions for engaging meaningfully with the Businesses in your region. It is a matter of pride and responsibility for us that the Western Region (WR) houses some of the most productive and business critical operating centres. Since Balmer Lawrie is into very diverse businesses, the units, needless to say, are very diverse and thus, the requirements are varied. Also, WR is geographically spread across Maharashtra, Dadra and Nagar Haveli and Gujarat. We in RHR-WR believe that transparency, open and regular communication and addressing issues locally and as immediately as possible go a long way in creating a better HR climate. In line with the above principles following are the initiatives that have been taken this year by RHR-WR: 1. Empowering our HR resources placed in various units - We are working out a simple ready reckoner of HR processes which will be given to our Unit HRs to enable them to quickly answer basic employee queries. 2. Many of the units in WR have contractual manpower. We are in the process of exploring Contract Labour Management Systems in order to free our HR team members from routine jobs like attendance, payroll processing etc. and they are able to focus on core HR / IR issues. 3. We have encouraged each of our team members to undertake one simple, doable New Initiative that will benefit the business / unit. Given the varied and diverse nature of the business units and their different needs, we have left it to the respective team members in-charge of the unit to decide the new initiative they would like to take. Other than these, our team members are encouraged to visit the various units and meet the employees to understand and facilitate in providing solutions to various HR related issues. We in RHR-WR have a tag line “Every Little Helps” as we believe that even smallest of the improvements can go a long way in building a better HR Climate. Organisational Gazette 14
TellusaboutthevariousHRinitiativesthatyouhaveimplemented in the Eastern Region to enhance employee relations. In RHR-ER, we believe and are aiming towards moving from a “Command & Control” to a “Collaborate & Coach” model of working. We are focussed on this transformation and are working accordingly. Our employees are our assets. Our assets walk out of the door every evening and we make sure that they come back the next morning. Various initiatives viz. tie up with the best of Hospitals, periodically conducting various health talks at different units, conducting various Employee Engagement activities like Sports & Games, Cultural Programmes, Training programs etc. for Officers and Workmen have been taken up in the Eastern Region to enhance Employee Relations. I find it worthy to mention that it is true that everyone works for money, but it is the recognition for which people go the extra mile in their work. Hence, a reward and recognition scheme has been launched to address the emotional needs of the employees. Sumit Dhar Associate Vice President [HR], Regional HR – Eastern Region Sriraman D Associate Vice President [HR], Regional HR – Southern Region We have witnessed challenges related to Industrial Relations (IR) in the Southern Region. What initiatives have you implemented to combat the various IR challenges and improve relations with various stakeholders? Southern Region is unique to Balmer Lawrie, since we have units of all the SBUs of both Manufacturing and Service Businesses. Manali Complex has manufacturing facilities of SBUs: Chemicals, Greases & Lubricants and Industrial Packaging. It also has a Container Freight Station. The expectations of these units from the HR Department are different. Our team fulfils and caters to their expectations. Manali Complex has four Unions. The challenge is to manage the unions and maintain a good IR climate conducive for smooth running of the businesses. Grievance is the base for any IR issue. We are receptive to the employees’ issues, and we redress it quickly before it builds into an IR issue. We have maintained a good personal connect with our workforce and supported employees and their families in times of personal crisis. Organising medicals camps, birthday celebrations, training programs etc. have helped in developing a sense of belongingness among our employees. EDITORIAL I would liketo begin this editorial by quoting Henry Ford - “If everyone is moving forward together, then success takes care of itself.” This issue of Balmer Lawrie Organisational Gazette (BLOG) is focussed on various HR initiatives that are enabling our Businesses, both Manufacturing and Services. Hope you enjoy reading this edition of BLOG. As always, share with us your feedback and suggestions. Please contribute for the Talent Unlimited section as well. Message from Mr.Adhip Nath Palchaudhuri, Chairman & Managing Director and Director [Services Businesses] – Additional Charge This is my first message as C&MD for Balmer Lawrie Organisational Gazette (BLOG) and I feel happy that we have kept the communication going be it through my quarterly message, C&MD's Listening Post or the Town Hall Meetings.

Message from Mr.Abhijit Ghosh, Director [HR & CA] Namaste!

Tête-à-tête with Mr.Siddhartha Das Barman, Senior Vice President [HR] Tell us about your journey in Balmer Lawrie...

I believe itdoesn’t make sense to try and foresee ‘change’; you drive change because you have a need, don’t look for examples to follow, or grow the ability to adapt at the blink of an eye. At the end,I must mention that while many of us were manging the show, some of us were holding the fort back at office.

TellusaboutthevariousHRinitiativesthatyouhaveimplemented in the EasternRegion to enhance employee relations. We have encouraged workmen involvement in Safety and Canteen Committees, where they lead and ensure that Safety and Hygiene factors are taken care of for all the employees. Various employee engagement activities are conducted like Foundation Day programs, tours, celebrating local festivals etc. where employees actively participate. Our team works towards nurturing an environment of trust and promoting a sense of belongingness among employees. Our team’s receptive and responsive approach to employee needs have resulted in an amicable IR situation in the region. ISSUE 47, July 2024 15
